Youve internalized Sheryl Sandbergs advice on not taking yur foot off the career brake until youre sure you want to, on the dos and donts of working with a mentor, and, of course, on taking a seat at the table. Youve renewed your commitment to yourself and your career. But have you seriously given thought to creating a Lean In circle, as she suggests?In 2012- yep, before Sandbergs book came out- a friend and I formed our own career group of 11 women in order to create a setting where we could share ideas, support, and resources. Our positions and fields are diverse- a partial list includes an entrepreneur, a nurse, a teacher, a creative director, two project managers, an architect, and a lawyer- and we range in age from 28 to 40. Our monthly meetings have helped us navigate salary negotiations, difficult conversations with co-workers, and growing into seniority, among many other topics. It has been an immensely satisfying experience that continues to help all of us as we navigate challenges and successes at our jobs- and one that Id recommend to anyone.If youve ever thought about starting a career group, here are the most important things Ive learned in the last 18 months.1. Go Outside Your Friend GroupSince a friend and I started our group, our first impulse was to invite all of our shared friends to join, too. But we quickly realized that we didnt want the group to only be friends who already knew each other well, so we extended invitations to friends of friends, acquaintances, and past colleagues. And were so glad we did As we learned, going outside of our immediate friend group helps keep the focus on specific issues or discussions (rather than personal catch up) and also diversifies the collective experience and perspective of the members.2. Set a Meeting ScheduleDuring the first few months of forming the group, we would schedule each meeting at a time over schmelzgl as. This worked to some degree, but it meant that meetings were irregularly spaced- anywhere from four to eight weeks apart- and between 11 people, there was always a lot of back and forth about scheduling.Eventually, we decided that having a set day and time was best, and we picked the second Wednesday of every month. This way, its a permanent fixture on everyones calendar, making scheduling simpler and ensuring we didnt accidentally go two months without meeting. We keep meetings to two hours and start and end promptly to be respectful of peoples busy schedules.3. Have a PlanIn order to make our time together valuable, every meeting is focused around a specific topic and run by one member. The structure of the meeting, and whether there is any assigned activity, homework, or reading, is up to that person. About a week prior, she will email everyone to remind them of the subject, explain what well be doing or reading, and confirm attendance.A typical meeting might start with a brie f round of updates followed by the main discussion. Some discussions are very freewheeling and loose during others well go around in a circle sharing one by one. Just recently weve started to discuss mixing up the format to keep things interesting and cover topics in new ways- for example, breaking up in to small groups to practice presentations or to role play negotiations. At the end of every meeting, we discuss what we want to cover at the next one and agree on who will lead it.4. Spread ResponsibilityWhen we first started our group, one woman always led the meetings. She did a fantastic job, but it meant that everyone else got to be comfortably passive, letting someone else be in control. Now, we all agree on a topic in advance, but switch who leads the meeting every month. This keeps everyone bought in and engaged with the topics and the larger purpose of the group. It also lets each person exercise her creativity (how do we want to structure the meeting? what reading do we wan t to ask people to do in advance?) and leadership skills.5. Keep Personal Updates ModeratedWhile our group is not composed entirely of close friends, weve all come to really like each other, and its easy to spend an entire hour- or more- chatting about things that have happened since the last time we met. And while we love the personal updates, we dont want them to take up all of our time, so we limit them to around three minutes per person. (We actually have someone watch the clock to keep things more or less on schedule)Another option is to have a limited number of people give updates and to give them a little longer to share, switching up who speaks each meeting. In order to satisfy our interest in plain old socializing, we occasionally meet for happy hours or other events separate from our monthly meetings as well.6. Ask People to CommitNo matter how much we all landsee the value in our career group, life intervenes- for everybody. Once people stop making most meetings or dont n otify the group if they cant attend, we tend to lose momentum and have less satisfying discussions.Initially, we didnt like the idea of taking attendance, but in order for the group to work, we have found that it works best to check in with group members every six months to a year. For people who just dont have time to show up reliably, this provides a comfortable way for them to bow out. For people who do want to continue being a part of the group, we ask for a reaffirmation of their commitment. For us this means Attending most meetings (we meet about 10 times a year) Letting people know if we cant make a meeting When its our turn to lead a meeting, we distribute any related readings or exercises a week in advance of the meeting date to give people time to prepare.Having a career group has been one of the best things I could have done for my confidence, excitement, and overall satisfaction about my career development and choices. I went through all the right motions for following up on any steps we made in the process and was reassured by my friend that, while their HR department might totally suck, the rest of the company was great and worth the trouble.But heres my beef After some emails and phone calls with the same HR rep Id been dealing with since day one, she sent me the following emailHey Brianna,I was out of the office for much of last week on vacation, and will be training for much of the day on Monday and Tuesday. I will have info as to next steps Wednesday afternoon. Lets schedule time to chat for 5. Let me know if that works for you.I replied that 5 p.m. on Wednesday afternoon was perfect and that Id make sure I was available to chat. That Wednesday evening rolled in and right back out without any phone call. After calling her at 6 p.m. to reach only her voicemail, I gave my friend a call to vent about the lack of communication. Much to my dismay he informed me that it was her birthday and she left early to celebrate, but dont take it personally because thats just how she is. You can imagine how thrilled I was to be blown off like that.The point of this story? Well, there are a fewIf I hadnt had a friend on the inside who convinced me the comp any was 100% better than the HR team that represented them, I would have walked away from the opportunity much earlier than I did. Trust your gut, and never put too much weight on just one opportunity (like I did).Even if the HR staff doesnt hold up their end of the bargain, you should always keep yours. While they should be trying to make a good impression on you, its more important for you to impress them. If they blow you off without a valid excuse like to go out for birthday drinks feel free to ditch them in return (assuming you really dont want the job anymore).For all those HR folks out there If you really want to provide a good public image for your company, remember that job candidates matter. Keep in mind that every word of each response will affect your companys image. Begin your response by directly addressing the point your critic makes, but move on swiftly. Suggest a solution to your critics beef. Lets say you read a review that complains of a lack of growth opportunities, says Lavoie. Turn that into an opportunity to give examples of how your company places a value on offering professional development to A players, and encourage the reviewer to speak with an immediate supervisor about future opportunities.Turn from the critic to address every one else. Review sites, rather than taking down a negative review, usually advise companies to post a response, according to Joseph Sullivan, a partner at law firm Taylor Englishin Atlanta. An alternative in this situation is to address that response to the public rather than to the employee, Sullivan says.Sometimes silence might be the best response. Often when a comment is not responded to, people will take it with a grain of salt, says Sullivan. In a way, any response grants credence to the complaining employee. You Didnt Tailor Your Resume to the PositionA shocking 50 percent of people dont meet the basic requirements of jobs they apply for. The majority of job seekers spend less time reading a job description than they think they do. Nearly half (44 percent) believe they spend up to five minutes reading, whereas eye-tracking technology shows they spend just about a minute or less.Its crucial to really study the job description before you start tweaking your resume. So, first things first You need to tailor your resume to the position, and the only way to do that is to thoroughly re ad the job description so you know what skills to include and expand upon.In the end, recruiters want to see the skills they asked for in the job post. When you are considering how to construct your resume, its all about integratingthose keyword skills from the job description throughout your resume. If you havent done this, it could be the main reasonwhy you didnt get the job.2. YouJob HopHow long do you typically stay with one company? If the answer is about a year, youre not alone. Of those, 2 million are in a state of long-term unemployment, meaning theyvebeen out of work for more than a month.If you go six months without a job, it becomes almost impossible to get a new job because hiring managers wont even look at your resume.What can you do? You need to give your resume to someone who knows that youre worth it. Start by building a LinkedIn profile and leveraging your network to look for open positions and referrals.Around 40 percent of all hires come from job referrals, even though they make up only 7 percent of applications. Ask about what benefits (if any) they offer, what kinds of jobs they typically fill, the industries they work with, and the average time it takes for a job seeker to land a job. The recruiter you work with is there to help you, so don’t be afraid to gather all the information you need. Check into whether or not the agency has any services, such as workshops to help you develop skills or counselors who will help you with your resume and cover letter. If these are available, take advantage of them. Also, keep in mind that you should never have to pay a staffing agency to help you find a job. Reputable staffing agencies are paid by companies, not by job seekers. Tips for Landing a Job Treat it Like a Real Interview: The staffing agency will likely set up an interview with you to get a better sense of your skills and experience. Treat this interview exactly as you would an interview with a company. Dress appropriately and show up on time- early, if possible. Listen attentively and use positive body language to convey your attention and interest. Introduce yourself with a  firm handshake. Bring your resume and be ready to answer common interview questions. You might also be asked to complete a skills assessment to test your hard skills, so be prepared for this as well. Be Honest: Be honest about your goals, whether it’s to land a permanent position, maintain flexibility, or to develop some skills that will make you an attractive candidate for your next full-time job. Also, be honest about your availability. If you are only available on weekdays, for example, tell this to the recruiter at the staffing agency. Finally, be honest about your employment history. If you have an employment gap, for example, tell the recruiter. He or she can help you figure out how to explain this to an employer. Keep an Open Mind: Even if you want a full-time position, consider being open to temporary jobs or contract work. These can help you develop skills that might be useful when you apply for your next full-time job. If you impress an employer, he or she might try to find you a full-time position at the company.Follow Up:  Send an emailed or handwritten note  to thank the interviewers at the staffing agency for their time and to reinforce your interest in finding a position.Be Persistent and Patient:  If you applied for a job through a staffing agency and haven’t heard back, follow up within a week. Perhaps you were not right for that specific job, but a recruiter might be able to find something else that fits your skill set. Check in with any staffing firm you’ve contacted once a week to remind them of your interest and demonstrate your eagerness. Use Other Resources: You do not have to put all your eggs in one basket. While you wait to hear back from the agency, continue to job search on your own. Check out job boards and job search engines and network with people in your industry. However, be open with your recruiter- tell him or her if you apply to any jobs on your own and if you are working with a second staffing agency. This way your recruiter will not submit you for a job that you already applied for (in some cases, an employer will remove your application if he or she sees it twice). When You Get a Job, Prepare: When you receive an assignment, the agency will provide you with information as to whom to report, dress code, hours, wages, and a description of the duties and duration of the job. You might also need to do a second interview with the company. If you don’t receive all of this information, ask the agency for all of this information.You Can Say No: If you truly feel a position is not a good fit- perhaps the hours do not work for you, or the pay is well below what you need- be honest with the recruiter. Explain to him or her why you don’t want the position. It will help the recruiter find you a job that is a better fit in the future.

You see that ad and immediately say to yourself, “I’ve done pretty much that exact job before.” So, you apply, confident. How could you NOT get a response? Every qualification practically reads like your resume. But inevitably…comes that deafening silence… If you don’t understand what’s going on, you’re not the only one. I’m going to tell you a little secret: the ATS doesn’t understand what’s going on with YOU. That’s right: the ATS (Applicant Tracking System) the scanning technology that the majority of employers now use to robo-screen resumes, doesn’t understand what’s on your resume, and therefore, is kicking you out…quickly. You must be ATS-ready. Do not underestimate the importance of this. Otherwise, your resume will end up in that great black hole that is the Internet. So, let’s go over the ATS resume strategy you need in order to increase the likelihood of actually getting a human being to respond to you. Keywords Are Critical Here’s where the very 1st problem lies: candidates tend too often to think fake, filler keywords are real keywords. I need you to back away from being, “detail-focused,” and “results-oriented,” with good communication skills. Instead, step up and embrace what it is you REALLY do that makes a difference for your next employer. If you’re in operations management, for example, perhaps what you do excellently time and again has to do with driving, “efficiency improvement,” “optimizing production,” and increasing, “SLA attainment.” Then, make sure to match those keywords with how they are expressed in the ad for the job you’re targeting. For example, if the ad calls for someone with proven performance “optimizing efficiency,” then that’s how you need to express that in the resume, instead of “efficiency improvement.” Simplicity Is Essential The ATS resume is not where you want to be a proud peacock â€" it doesn’t matter how pretty your resume is. In fact, I’ll just tell you right now: things are about to get quite ugly. All the bold, italics, colors, and every other fancy thing you have on the Word version of your resume â€" that’s got to go. Not some of it. Not all of it except…ALL of it. Your ATS resume needs to read like a text document. While it’s not the most visually appealing thing in the world, release yourself of the need for beauty, and embrace the reality that this completely non-formatted version is what will make it through the ATS scanner without being kicked back immediately. (Wrong) Formatting Is Fatal You have to keep things simple for an ATS, because it only understands simple things. Bullets are blaring. Columns are confusing. Tables are terrible. In a Word resume, you may want to position your experience inside a table. However, when you do that on an ATS resume, the ATS literally cannot see entire chunks of information you put inside that table. Right now, you have the foundation. Dumpster diving at work No one said Earth Day would be easy Dumpster diving at work No one said Earth Day would be easy Many of us are vaguely aware of Earth Day, celebrated annually on April 22nd, as the day that lights around the world go dim for a short while.For an increasing number of Americans, however, an awareness of “green issues” is a part of daily habit. Millennials are leading the charge. Nielsen found that environmental sustainability is an important factor in shopping for 75% of millennials and 72% of Gen Z.That reflects global trends. A 2014 Nielsen report stated that “Fifty-five percent of global online consumers across 60 countries say they are willing to pay more for products and services provided by companies that are committed to positive social and environmental impact.”What makes it into the shopping basket, of course, soon makes it into the workplace, as companies look to appeal to employees and consumers alike. We tracked down some corporations that adopted every-day green policies and encourage employees to do the same.One perfect pair of shoesTackling the notion that more isn’t always more, Jojo + Suse was founded by Joanna Raworth, who is from England, and Susan Anehagen, from Australia. They met in California and compared the differences in consumerism in the U.S. and overseas. The two focused on a time when they’d take their shoes to the cobbler to be repaired, instead of just throwing them away. A time when “handcrafted” and “long-lasting” were built into the products we all buy.  They formed a leather goods company with an idea to reduce waste and encourage people to make more conscious, thoughtful and informed decisions about the products they buy, with the ethos of buying just one gorgeous thing instead of accumulating many nice things. The best part is that their shoes are made by local artisans from around the world, contributing to sustaining their craft and livelihoods.Paid dumpster divingBootmaker Timberland has an ongoing commitment to protect the outdoors as part of their business goals. The company went a step further and hosted a week-long Earth Week event at their Stratham, New Hampshire headquarters. The goal of the initiative was rubbish. No, we’re not being mean: it really was.  Timberland  encouraged employees to reduce their individual and collective environmental footprints by examining what they throw away. The week kicked off with a voluntary “Trash Can Turn-In,” which invited employees to turn in their personal desk wastebasket for a week, which forced them to get up and walk to the nearest communal trash can to throw something out. The idea was that the effort to get up and find a garbage can would spark employees to think about what they were adding to piles of garbage.  A company rep said that “last year 20% of employees participated in this challenge, which aims to make employees more mindful of what they throw away since they will have to leave their desks to discard items.” Another event was the corporate “Dumpster Dive,” where employees were invited to don Tyvek suits and sift through trash bags destined for the landfill to determine how much of the contents is actual trash, and what could be recycled or composted. There was also their annual “Greener Living Fair,” where external vendors set up booths displaying products and services that can help employees live greener lives. These vendors include local growers of organic food,  earth-conscious cleaning products, environmental agencies, and clean energy suppliers.Greened JeansVeestro, a healthier prepared food delivery service, is looking for ways to make its packages easier on the environment. In 2015, the company switched all its plastic food trays for fully compostable paperboard trays, which received a positive response from customers.  The new frontier for Veestro: it’s in the process of testing a new eco-friendly insulation for shipping meals. The first candidate is recycled denim, which turns out to be a surprisingly good insulator.  Mark Fachler, CEO and Founder of  Veestro, told Ladders “we began using denim in November 2016 on shipments to CA, NV, AZ , UT and ID. We like the performance of the denim insulation.” Unfortunately, the denim adds a lot of weight to the package, so the company is testing alternatives as well. Fachler said, “we began testing insulation made with recycled water bottles a couple of weeks ago. We still have a few more tests to perform, but it is lighter than denim. He plans an expansion: “If we are happy with the results, we plant to first replace denim on the states mentioned above and then roll in the rest of the country sometime in Q2, once we open our distribution facility in East Coast. Additionally, Veestro is working to make all our packaging fully recyclable and compostable.”These three companies are just an example of how customers and employees are asking companies to be more green, and it looks like a trend that will go on long past the few hours a year that people are focused on Earth Day.

Major Shannon said, “We typically work with special operations forces from the U.S. Army Special Operations Command, but because of the unique capability we provide, we also work with special operations teams from the other services. Because of the types of individuals we team with, we undergo much of the specialized training they do so we can keep up with them in the field.” Weather team members are jump-qualified and may hold ratings as military freefall parachutists, air assault specialists, Rangers, combat diver qualifications and more, the major said. Some team members have received specialized training in military snow skiing, snowshoeing and avalanche forecasting to better align with their SOF counterparts’ mission, he said. “We know that when we put out a forecast, someone is going to use it downrange,” said Capt. Don Garrett, the squadron’s assistant director of operations. “We provide the real-time, eyes-on, ground truth about conditions that can critically impact the mission. “That’s why this is a total volunteer outfit,” he said. “We’re all willing to give it one hundred percent every day.” Major Shannon agrees the people are what make the weather teams unique. “These people have great attitudes. They’re tough guys who get it done no matter how rough it gets,” he said. “There aren’t a lot of us, so we all know each other and know how to work as a team.” In fact, there are very few SOWT operators in the Department of Defense. They are currently listed on the Global Military Force Policy low-density, high-demand asset list. There are roughly 100 SOWT operators in the Air Force, including 20 to 25 officers, Major Shannon said. Most are with the Hurlburt squadron. But others serve with AFSOC special tactics units in the United States and overseas, he said. Not only do the low numbers of billets make if difficult to enter into the SOWT field, the fitness standards and selection program is equally as challenging. In fact, the SOWT candidates have to ace the PAST that is the same events as the Air Force PJ and CCT:  2 x 25m underwater swim, a 500m swim, pushups, situps, pullups, and 1.5 mile timed run. The late 1960s and ‘70s saw a very vocal outcry against seemingly heavy-handed tactics by police, only to see that respect return through much of the 1980s. It fell away again after Rodney King’s beating in Los Angeles in the early ‘90s. Once again, though, that respect and faith returned, and immediately after the September 11, 2001 terrorist attacks law enforcement at all levels received near-unprecedented support. For all the talk about public distrust of police, a 2011-2014 Gallup poll revealed that overall, 56 percent of the American public still hold police in high regard, receiving the third-highest indication of confidence in an institution behind the U.S. military and small business. Though it’s quite true that the vast majority of people a police officer may encounter in any given day on the job will pose no threat and offer nothing but compliance, that officer can never know when or if they’re dealing with that one individual who is determined to do her harm. No Matter How Well-Intentioned, Police Can Be Their Own Worst Enemy The public and the pundits, too, know this, at least in the abstract. However, whereas once a police officer’s word was almost all that was needed to determine his use of force was justified, the proliferation of video recording â€" beginning with Rodney King and only growing from there â€" police must come to terms with the fact that the picture presented in those videos has not always matched the final report. And while it would be foolish and irresponsible to suggest coverups were once functions of the standard operating procedures of the day, it’s also easy to see why and how some elements of the public may have formed that view. Why Police and the Public Aren’t Always on the Same Page All of this talk, then, begs the question: where is the disconnect? Officers understand the incredible responsibility they have to protect and serve, and the overwhelming majority of them are wonderful people who have chosen the profession of law enforcement because they wanted to do the right thing for the right reasons. The issue may be found in how so many police recruits are trained combined with the unfortunate but near-inevitable fact that once-idealistic and enthusiastic officers can become so jaded and disaffected after years of interacting so intimately with crime and human tragedy. Because police officers are very likely to encounter dangerous individuals as a necessary part of the job, they are appropriately taught from day one â€" and this is reinforced their entire careers â€" that their number one goal is to make it home at the end of their shifts. This sort of training and culture correctly imparts the importance of officer safety to new police, but it leaves out a critical component, and that is the hierarchy of responsibility officers bare for the safety of everyone. When responding to or investigating any situation, responders are concerned with the safety of the victims, witnesses, and innocent bystanders first, their own safety second, and finally the subject, suspect or violator third. But they must be concerned with the suspects safety nonetheless. The Real Goal of Law Enforcement Every officer should be focused on getting home safely at the end of her shift. But as Sir Robert Peel first expressed in his principles of policing, the real goal of law enforcement is to obtain voluntary compliance with the law. Officers can apply this concept in their day-to-day interactions by making it their goal to make sure everyone  in the police encounter gets home (or jail, mental health facility or other appropriate venue as necessary) at the end of the interaction. How then, can officers accomplish this goal and ensure their safety? First off, understand that there is no 100 percent solution. No matter what, there are - and will continue to be - people who will force officers to use force, up to and including deadly force, regardless of what the officer does. In those cases, for the sake of the public and the police, officers must not hesitate to act to counter any threat as quickly and efficiently as possible. However, too many officers forget their training and find themselves in positions where force quickly becomes their only option. This can be said of many, if not all, of the  recent  cases of so-called police  violence that has been the source of such outrage. No matter what police academy an officer attends, she will most certainly be taught basic principles of officer safety, specifically for the purposes of keeping herself in a position of physical and psychological advantage to immediately defeat even so much as a thought of defiance through the use of distance, cover, command presence and professional behavior. The idea here is not to avoid force, but, as much as possible, eliminate the need for it to begin with. Time For Police to Get Back to the Basics The simple fact is that the public is demanding a change in how police do business. The good news is, this doesn’t necessitate a major change in culture or even training. Rather, it means a change in emphasis. Officers and departments alike already emphasize tactics over tempers.That, coupled with an emphasis on officers reverting to their original training as opposed to the learned habits and behaviors they’ve acquired, can demonstrate the true dedication of the police to public.
